Not all manufacturing roles are equally hard to fill. The stubborn shortages cluster in the skilled trades and technical positions — the machinists, programmers, field service engineers, and maintenance technicians whose expertise takes years to build and can't be improvised. A gap measured in the millions

The scale is stark. The 2024 Deloitte and Manufacturing Institute talent study projects a net need of roughly 3.8 million manufacturing workers between 2024 and 2033, with about 1.9 million of those jobs at risk of going unfilled if the skills and applicant gaps aren't closed. The study also points to a significant demographic driver behind that need: a wave of experienced tradespeople retiring faster than new ones are entering the field. In our reading, this isn't primarily a story about expansion — it's a story about institutional knowledge leaving the shop floor.

Why experience is the scarce resource

The shortage isn't only about headcount; it's about judgment that accumulates over years on a shop floor. A veteran machinist reads a print, hears a spindle loading up, and knows a setup will hold before running it. A seasoned field service engineer diagnoses a fault others miss. None of that transfers in a two-week onboarding, and when an experienced worker retires, that knowledge leaves with them unless it was deliberately passed on. Manufacturers are investing heavily — and still short

It isn't for lack of effort. According to the Manufacturing Institute, manufacturers are spending an estimated $31.9 billion annually on internal and external training programs, up from $26.2 billion in 2019, with new employees receiving an average of 47.6 hours of training. The same source notes that attracting and retaining talent has topped manufacturers' list of business concerns 64% of the time across NAM's quarterly surveys between 2018 and 2024, and 44.7% of respondents still flagged it in the Q1 2026 survey. We'd read that combination — record training investment alongside a persistent talent concern — as evidence that the problem isn't effort or spending, but supply: there simply aren't enough trained, available people to fill the roles.

The applicant gap, not just the skills gap
